I've been playing for almost a year now, and I can't seem to have any decent players on my team unless I buy them, how do I get the guys already on my team to improve enough to make a difference, and what do I need to do to get my youth players to come in and be better than 1 or 1 and a half stars?

What is the highest number a teamwork rating can be? 20? I have the fitness center built already, but can't afford anymore coaches yet, or the training hall, so I guess that will have to wait. I've been sending out friendly challenges like crazy just to get some extra revenue, and hopefully be able to have a better team in 2 or 3 seasons.
