If I have a player that is playing both offence and defence which one would get the BPOS potential increase?

Why not both?

BTW, does BPOS and Experience only get improved for players assigned to formations or all players on the roster for all games?

only players who play in the game gain BPOS and EXP

the engine checks defence 1st, then offence then ST for BPOS the player only gains for the 1st position it finds
